The starting point: Growth meets regulatory brakes

A long-established family-owned pharmaceutical company faced a critical turning point. Its market products enjoyed an excellent reputation, but the internal process landscape in GMP manufacturing had evolved organically over decades. While sales operated with modern methods, quality management still relied heavily on paper-based processes.

The challenge for us as a specialized recruitment consultancy for the pharmaceutical industry was the enormous regulatory burden. The EU GMP guidelines, and in particular Annex 11, presented the company with increasing hurdles. The owning family recognized that without a technological transformation of operations, the future viability of the entire production process was at risk.

What was at stake?

Had the issue of succession for the management remained unresolved, this would have blocked the necessary strategic transition to a digitized process landscape. The risk was real, as critical deficiency reports from authorities could have led to the revocation of the manufacturing license in accordance with Section 13 of the German Medicines Act (AMG).

Furthermore, there was a risk that millions invested in modern facilities would be wasted if management failed to bridge the cultural gap. A poor appointment would have squandered valuable investment capital and resulted in the loss of long-serving production staff. Therefore, it wasn't just about compliance, but about avoiding capital-intensive misinvestments and ensuring long-term audit compliance.

The approach: architect instead of administrator

Our search as pharmaceutical headhunters focused on a hybrid profile that was rarely found in the traditional competitive landscape. We were looking for a leader who combines technical understanding of pharmaceutical processes with the mindset of a digital native in the GxP environment.

The strategy involved a direct approach from experts in the CDMO field who had already successfully led complex computerized system validations (CSV). In the suitability assessment, we focused on cultural fit. We needed someone who respected the company's heritage but could empathically guide the team on the journey to paperless documentation.
