01 / The situation

A strategic blockade in sales.

After a failed search in the direct competitive field through a classic recruitment agency, an owner-led corporate group found itself in a strategic dead end. The problem did not lie in a missing functional strategy, but in internal enforcement power. A long-serving, successful, yet change-resistant field force was blocking the necessary modernisation toward omnichannel approaches.

The challenge for us as specialised headhunters was delicate. A hard cut was not an option. The established team had to be intrinsically motivated and carried into the new structure. We were looking for an integrative leader for senior management who dissolves resistance and inspires the team emotionally for new paths in HCP targeting.

02 / Risk

What was at stake?

A failure of this central placement would have had far-reaching consequences for the company. The transformation risk was immense. Without the successful shift to hybrid customer management, a significant loss of market share loomed amid an increasingly restrictive physician community. The HCP access decline compellingly demanded more digital, precisely tailored content as well as entirely new sales approaches.

The vacancy costs and the risk of another mishire would not only have massively endangered revenue in the Rx specialty therapeutics segment. It would also have irreparably damaged the valuable trust base of the field force built up over years. This mandate was, quite simply, about fundamentally securing the growth of the group.

03 / Our approach

Transfer thinking, not competition.

Our in-depth analysis as a boutique pharma recruitment firm clearly showed that the direct competition was ruled out as a talent source. There, work often follows similarly traditional patterns. We widened the search radius through targeted transfer thinking.

The strategy focused on identifying candidates from structurally identical specialist-physician markets who had already successfully modernised comparable sales structures. The aptitude diagnostics deliberately sought the consultant type. We needed someone who thinks analytically like an advisor yet leads with extreme empathy, in order to win a team over through quick wins in key account management.

04 / The result

Acceptance, not defence.

We presented the client with a precise shortlist of candidates who convinced through strategic foresight and unconventional thinking. The final placement was made by a leader who had already realised the shift from purely classic field visits to hybrid customer management in the past.

The business impact: a successful reframing of the transformation, away from forced change and toward a shared opportunity. The new marketing lead dissolved the internal blockade and anchored the omnichannel strategy sustainably across the entire team. Acceptance of the new sales approaches secured the growth base of the group.
